What would be a good pre-IP stock option for a Sr. DBA / Db Mgr

I've a friend working at this startup (successful) and choosing to go in as a Sr. DBA ( Over 14 years of exp) and with DB Mgr title and responsibilities but not many folks working under. Pay range would be 140K or so with benefits. The company would propably go IPO in 2-3 years if all is well. Is 10,000 pre-ip shares too much? Or could he ask for profit sharing? It's a 20 ppl company with about 70-100 million in revenue.
